There is a woman on your team who never misses.
She catches the thing before it becomes a problem. She is the one people copy in when they want it done properly. Her name comes up first when something difficult needs an owner.
Here is what you may not have noticed. Nothing has ever been taken off her.
Things have been added. Steadily, for years, because she is good and because good gets rewarded with more. But go back through the last three years and try to name one thing that was ever removed from her plate.
Most leaders cannot.
The Mechanism
This is not a story about a bad manager. It is a story about a rational system producing an irrational result.
When work needs to land somewhere, it lands where it is safest. She is safest. So the highest performer on your team ends up carrying a load that was never designed, never discussed and never reviewed. It accumulated.
And because she is competent, none of it looks like strain. It looks like capacity. Which is exactly why more arrives.
She will not tell you. She has spent her whole career learning that raising her hand about workload reads as a limit rather than a fact, and she has watched what happens to women who are read as limited.
Why your Data will not Find her
Your engagement survey will not catch this. She scores well. She is engaged. She is proud of her work and she likes her team.
Her exit interview will not catch it either, because by then she will have constructed a cleaner story. A new opportunity. A better fit. Something about growth.
The truth is usually simpler and it happened about eleven months before she left. Something was added, one more time, and she did the arithmetic in her head and understood that this was not going to change.
You will replace her with two people and still not fully cover it. That is the number that finally makes it visible, and it arrives far too late to matter.
What an Hour in Front of your Women Can Actually do
Not motivate them. They are not short on motivation. That is the mistake most ERG programming makes, and it is why your women leave those sessions liking the speaker and changing nothing.
What they are short on is language and permission.
Language, because most of them cannot describe what is happening to them without it sounding like a complaint. Give a woman an accurate name for her pattern and she can suddenly have a conversation she has been avoiding for two years.
Permission, because she has quietly concluded that the load is the price of being taken seriously. Somebody with standing has to say out loud, in a room her colleagues are also sitting in, that it is not.
That is what changes on the Monday. Not the inspiration. The vocabulary.
What to Ask Any Speaker you are Considering
Ask what your women will be able to say on Monday that they could not say on Friday. If the answer is about feeling energised, keep looking. Energy is gone by Wednesday. Words are not.
Amour Women™ works with corporate teams and employee resource groups on exactly this. The pattern underneath the overload, the language to name it, and the specific conversation each woman needs to have when she gets back to her desk.
